Title: Pengaruh Karakteristik Manajerial Rumah Sakit Terhadap Komitmen Dokter Spesialis Di BPK-RSU Dokter Zainoel Abidin Banda Aceh Tahun 2008

Abstract: Komitmen dokter spesialis merupakan salah satu faktor yang penting untuk menghasilkan pelayanan yang bermutu di rumah sakit. Komitmen dokter spesialis tidak dapat dipisahkan dari karakteristik manajerial rumah sakit yang ditentukan oleh kepemimpinan, iklim bekerja dan kompensasi. Tujuan penelitian ini untuk menganalisa pengaruh karakteristik manajerial rumah sakit terhadap komitmen dokter spesialis di Badan Pelayanan Kesehatan Rumah Sakit Umum Dokter Zainoel Abidin (BPK-RSUZA) Banda Aceh. Metode penelitian adalah survey dengan tipe eksplanatory pada 37 dokter spesialis di BPK-RSUZA. Pengumpulan data dilakukan dengan menggunakan kuesioner terhadap dokter spesialis. Kuesioner penelitian mendata tentang karakteristik manajerial rumah sakit (kepemimpinan: contoh teladan, peraturan dan kebijakan di rumah sakit; iklim bekerja: rekan kerja, fasilitas rumah sakit; kompensasi: jasa pelayanan medis, promosi) dan komitmen dokter spesialis (bekerja keras, bangga, perasaan memiliki, tercukupi kebutuhan, jaminan kehidupan, absensi, pelayanan terhadap pasien). Analisis statistik dilakukan dengan uji chi-square dan uji regresi logistik berganda. Hasil penelitian komitmen dokter spesialis dipengaruhi oleh variabel kepemimpinan (p=0,000), iklim bekerja (p=0,015) dan kompensasi (p=0,023). Hal ini menunjukkan terdapat hubungan yang signifikan antara variabel kepemimpinan, iklim bekerja dan kompensasi terhadap komitmen dokter spesialis. Dari uji regresi logistik berganda bahwa variabel yang paling berpengaruh terhadap komitmen dokter spesialis adalah variabel kepemimpinan (p=0,000). Disarankan perlunya peningkatan komitmen dokter spesialis dengan mempertahankan kepemimpinan, meningkatkan iklim bekerja dan kompensasi di BPK-RSUZA Banda Aceh..
Abstract (other language): Commitment of specialist doctors is one of the important factors to produce qualified service in a hospital. The commitment of specialist doctors are not able to be separated from the characteristics of hospital management (leadership, work climate and compensation). The purpose of this study is to analyze the influence of the hospital management characteristics to commitment of specialist doctors at Health Services Bureau of Dokter Zainoel Abidin General Hospital (BPK-RSUZA) Banda Aceh. The research method used in this study is survey with explanatory type to 37 of specialist doctors serving at the BPK-RSUZA. The data for this study were obtained through distributing questionnaires to of specialist doctors. The research questionnaires is to finding from the characteristics of hospital management (leadership are the model, regulation and policy of the hospital; work climate: co-workers and hospital facilities; compensation: medical health service, promotion) and the commitment of the specialist doctors (hard working, pride, sense of belonging, necessity availability, absences and service given to the patients). The data obtained were statistically analyzed through chi-square and multiple logistic analysis tests. The result of statistical test shows that the commitment of specialist doctors influenced by the variables of leadership (p=0,000), work climate (p=0,015) and compensation (p=0,023). This conditions shows that there are significant relationship between the variables of leadership, work climate and compensation and the commitment of specialist doctors. The result of multiple regression test reveals that the most influencing variable on the commitment of specialist doctors are leadership (p=0,000). The suggestion is necessary to improving the commitment of the specialist doctors which defending the leadership, improving work climate and compensation at the BPK-RSUZA Banda Aceh.
